How to make guild raids a team focused feature

So as it is right now, the rewards for the higher players are way to much compared to the lowest 10 .. Or the lowest 10 are way to less comparet to the top.. Maybe they should be closer to similar.. Not a 1000% from 1 to 10 shards there is a +900% increase.. Thats strange because a guild should work as intended.. Everybody should grow.. But now its just like hungering when u deal less than 2m dmg to rancor in p7.. And there is always somebody at the lower end, even if hes way stronger, than the strongest in other guilds.. So how is about a second modus? F.e. U can play raids in the way it is right now or u cange the modus to a different one, for well organized guilds.. F.e. Timelimit rewards.. If the guild finishes the rancor within 30 mins, everybody will recive 10 shards.. And then 1 hour,3hour,6,12,24 etc.. This way would be awesome for thus who want equal rewards, because raids should be a team challenge and not a ffa, where everybody wants to get the best for himself.. Thoughts? Would also be nice if somebody from ea/cg could comment on this and share his thoughts
